- Group coaching for leaders: A necessity in today’s context – Vasudevan Mukundan
“If you want to go fast, go alone. If you want to go far, go together” – African ProverbIt’s really a nice place to start – Africa. Remember what we learnt in our history and social sciencelessons in our 6 th standard. When we connect with a tribe of people with similar values and beliefs,people in that tribe would want to see us succeed — amazing things can happen. Which means that wealways require a tribe for our success. Some people may argue that there is a lot of loss in terms of privacy for a gain called success. Iremember the famous dialogue of Shahrukh in the movie DDLJ “Bade bade deshon mein aaisi choti chotibaatein … hoti rehti hai” I think one must focus on the good and better parts and not to sit and cribabout the negatives. No road is smooth and straight – curves and puddles are there and we must travelour journey through this. Think for a moment that the ones before us have travelled in a much worsepath than what we have. That is why I feel that group coaching for leaders is the best format available today or since a long time back. Most of you would be wondering what does group coaching mean and why is it that I am soconfident that it is the best. Let us look at what it is first and then come back to the latter question. Logically group coaching means to coach a set of people. As its heart, group coaching is basically allabout creating actions, decisions, self-realization within the group. So what does that mean now? Intraditional coaching it was always a powerful and direct relationship between the coach and the clientand the coach plays the primary role whereas in group coaching the coach does not have the primaryrole. The main duty of the coach here is to provide and encourage an exploratory and learning spacebetween all the members of the group. (Looks more like Kamal Hasan talking, let me put it in plainEnglish) Let us look at it like this, imagine that each member of the group has within themselves a number ofwells such as questions, knowledge, wisdom, concerns, strengths, capabilities etc. Normally, during thefirst session or the ice breaker each of them brings their private wells which are now water-tight andwell protected by guarding walls. The main aim of the coach is to bring down these walls so that all the water in the individual wells are now combined where all of them have access to the central pool. Yes for once we can say that the sum of the parts is greater than the whole [Pun intended]. Once the walls are breached, then the central pool is governed by what each member in the group is willing to share. This type of coaching cannot be done in one session and requires more number of interactions. The more the better. Some of them say that this is similar to an agile group – self formed and self-facilitated but in Agile they already have a well-defined goal and mission while in group coaching they need to be decided by the group. It is purely an open session from the beginning. I accept that when it comes to group coaching, individual members have their own agenda which theymay or may not spill out in the open. Since each member has their own goals, it's important to identify the overarching theme for your group coaching program. This step is what decides if the group coaching would be successful or not. You cannot decide on any theme based on your interest, expertise,experience, and niche as a coach. The theme needs to resonate with all the group members. Forexample if the group is comprising of young entrepreneurs then a theme like building your businessfrom Zero to 6-figures would be a good topic. Once the topic is decided, as a coach you need to have a framework for it. Remember in coaching whichis not science and involves more of human, it is prone to errors. Never try to arrive at a concreteframework where changes are not easily adaptable. It is always better to have a program which is longand gets a result than a short one with nothing. Once the session has started remember that even a group coaching is similar to a normal 1:1 coaching. It requires that each session has a goal, has some targets, definite time period and to get some actions to it. Many of the detractors would say that It is really impossible to get something out of a group. I agree with them. Working with a group and moving them to a common goal is really impossible but it has beenempirically and statistically observed that a key to a successful group program – is a key ingredient. That ingredient is called “Accountability”. Accountability works as a solid support system for your group members to: ● Continue feeling motivated ● Continue to share information to others ● Hit their own milestones plus others if possible When accountability is lost not only a group coaching session fails, even a traditional 1:1 coachingsession will also fail. Assume that when accountability is lost in the group – then we find that themembers sign out from 3 things – they sign out mentally, emotionally and physically (In the same order) So creating deep accountability is the foundation that needs to be laid and no better than a coach cando it for the group. Studies have shown that accountability can boost goal-achievement from 70% to upto an epic 95%. Having said about accountability the next element which cannot be overshadowed is the safe space.Trust is the most important element in any coaching activity and in group sessions it needs to be veryhigh on the agenda. The group should be formed such that each person in the group has a proper andsafe space to get the most experience out of the session. We all know that trust is only built over timeand hence group session’s needs to evolve around this space at least during the initial few meetings.While you build trust – it always works only in in-person mode. Virtual and distributed angles do notwork and is very tough with a new audience. Finally, like Agile methodology group coaching also requires high engagement and high energy. If one ofthese 2 factors go down, the session will not yield much value. As a coach we need to fine tune ourmoderation capability to see that we have enough tools to maintain high energy and engagement. For better engagement and energy it solely depends on the value that is on offer and the transformationpossibility and experience. It also means that we as coaches should not undersell to get theseparameters. With all the things spoken about group coaching, here is what we can expect out of it for leaders: ● Increases team functioning and maturity ● Develops leadership and management capability ● Encourages peer consultation and collaboration ● Fosters a culture of ongoing learning ● Promote systems and strategic thinking ● Build proficiency in reflection, reframing, questioning, problem-solving planning, and timemanagement ● Deepen trust and collaboration among peers and across departments ● Optimizes goal accomplishment at the personal, group, and organization levels ● Positively impacts the bottom-line What are the possible themes that we can approach when going for group coaching especially forleaders? ● Laser coaching in groups ● Weekly themed or focus shaped sessions ● Collaborative activities ● Enhance Vision ● Leadership styles and enhancement ● Growth mindset ● Building network inside/outside organization Now having said a lot about what it is- do you still think I need to spend time on why it is a necessity. I think it is a no-brainer now that you know what group coaching is why it is a must for leaders post pandemic situation. - ‘I listen to my body better’ – a coach at the end of coach training, certification
One of our learner coaches, on her #ICF #coachcertification, summarised her end of the certification journey with us as, “I listen to my body better”. Coaching assumes the client is complete. The whole coaching process is to help the client connect with that awareness. Hence the end of a coaching conversation/session is also about the new awareness, learning about the client for himself/herself. As such #activelistening is a key ICF coaching competency. But then it is listening in coaching is at all levels. Listening to the client, of course. Listening to the said, unsaid, fluctuation in voice modulation, energy shifts, and least of all, the shift in body language. It is less physical, in the realm of transformational coaching. And that listening includes listening to ourselves, our own mind-body-spirit. A coach who is able to tap into the intuition, trust the gut and go beyond the logic of data, what is visible, obvious, and often, convenient! This is not just for a coach. But for leaders. - De-mystifying Coaching, Coach Training, Mentoring – Certification, Credentialing
Coaching is different from training, guiding, mentoring, therapy, instructing, healing, et al. We use these very loosely. We think we are coaching, without any training, mentoring. You may be a natural coach. But it is unlikely that you are truly coaching. Research shows people thought they were very self-aware, even though they were not. You may be thinking you are coaching at work, in life. But most likely you are doing something else in the name of coaching! Coaching is also about self-awareness. Coach certification is different from coaching credential 1. International Coaching Federation (ICF), the gold standard in coaching, gives you a credential, ACC, PCC, or MCC. 2. One of the key pre-requisites to get the credential is certification from an ICF-approved coach training institution. – Regal Unlimited is the gold standard in coach training, coach -mentoring, and coach certification. A pioneer and a leader in coach training in this part of the world. – ICF has 3 routes to credentials, portfolio, ACSTH, and ACTP. We offer ACSTH, which involves the submission of recordings of coaching conversation(s). MCC has only the record-submission route. As such coaching credential (by ICF) is an indication that, a coach has not only completed the credentialing process but also committed to the ICF code of ethics. ICF membership is different from all these. You can be a member of ICF whether you are credentialed/certified. While ICF membership is renewable every year, credentials are renewed every 3 years. - Coach Training for you – Transactional or Transformational?
With just one day to go for the start of a new batch of ICF coach training, my mind is full of the same. We chose to take a break for a couple of months, so we did not start an ICF-approved program since the start of the last batch on January 30, 2021. After two and a half months, we all at Regal Unlimited are looking forward to it. A lot of work goes into the admission process. Depth of participants, their preparedness, heterogeneity of the batch, experience from diverse areas, and of course, gender-composition, all are elements of the batch… Last week leading to the D-day is almost like month-end pressure at all my 21 years’ BFSI roles. With one day to go, a sense of peace returns. Having done everything to start off a new batch, it is a good time to just surrender to the Universe. Then I come across this beautiful article, The Best Form Of Bhakti on The Speaking Tree, Economic Times. The article reminds me of the 3 routes to salvation – Jnana (intellectual knowledge), Karma (selfless action), and Bhakti (devotion). The article confirms my bias (😁) the universally accepted dictum including by greatest philosophers including Adi Shankara (one of my favorites, whom I refer to as an example for Hero’s Journey – Joseph Campbell). When all our aspirations and sentiments are focused on the Paramatma (whatever form, or formless) that is Bhakti. That flow is Prema, Divine Love. (Beyond the Unconditional Positive Regard that we attribute to the brilliant therapist, Carl Rogers. Also, beyond the love of a physical mother, closest to the Prema, not fully Divine, selfless. #DYK that bhakti can be shudha/raganuga bhakti or, still higher, ragatmika bhakti. (I did not know). How is this relevant to coaching, or coach training/certification? Coaching comes to us as an opportunity to shift consciousness. Hence also a Hero’s Journey for the coachee/learner coach. But then, what we make out of it also depends on the learner to a great extent. To keep it just transactional or make it transformational. Only if the coachee moves towards his/her full potential, personal, and professional (courtesy ICF definition) in the coaching engagement, s/he has got the best out of it. unless the learner-coach on a certification journey does not experience the same transformational shift, how will s/he facilitate the same shift in his/her coachee, the client later? Often we compare apple and orange to decide on the coach/coach-mentor and deprive ourselves of the full experience of coaching. As one of my mentors in another area (digital marketing) says, ‘D on’t be cheap on your journey to your greatness’ We, at Regal Unlimited, go beyond the certification or ICF accreditation to make sure it is a transformational experience for you. And that makes it beyond the cognitive mind, a deeper experience. My Master says, every being, knowingly or unknowingly, is on a spiritual pilgrimage. And that pretty much defines all that we do at #RegalUnlimited.
