  • WBECS2017 – Jan Muhlfeit on Executive Coaching & Leadership

    A great session for us executive coaches and leadership/business coaches on coaching, leadership, mindfulness & LIFE! Great to hear Jan stress on #LifePurpose. And Viktor Frankl (‘ one of the best books’ , Man’s Search for Meaning), came up more than once (a personal favorite). ‘W e can’t influence stimuli. But we can influence the reaction . Between the stimuli and the reaction is the freedom of choice‘ -Dr. Frankl Every ‘no’ is the beginning of a ‘YES’ ! Steve Jobs always challenged the status quo, perhaps aligned with his #lifePurpose! People are not rational, but emotional. I have always struggled with it in our coach training/mentoring. Is it rational + emotional or mutually exclusive! Deep, transformational coaching has to go beyond rational to the emotional space. Jan quoted what Dr. @DanielGoleman saying for over 20 years, ‘20% IQ and 80% EQ to understand other people’. ‘But what have we done about it’? A personal favorite is IQ to EQ to Spiritual Quotient (SQ), though all IQ present is a small measure for transformational leadership! #IQ2EQ2SQ Here & Now, Self-Awareness, deep breathing (to the count of 5), attachment Vs detachment/Buddha, etc all made it deeply spiritual Physical, Emotional, Mental, Spiritual – are at the core of what we believe we are trying to do, and hopefully aligned with our #LifePurpose! Meditation, Yoga and other mindfulness practices will make me a better coach (for the coachee) 5 elements: Positive People, Purpose, Process, Place (happiness & success in balance) and Performance We are beings…! (Indeed, as Master would add, ‘we all are beings on a spiritual pilgrimage’)  Happiness is in making others happy – as Bill Gates found, esp with his Foundation something all great leaders and spiritual teachers have taught us. The ancient Veda says, ‘Paropakarartham idam shareeram’ – the purpose of the human body is to serve others. As coaches we are blessed to be able to serve leaders The concept of #FLOW was brought in to explain the interconnectedness of the elements of the webinar. How to stay in FLOW was a great question: Seek constant feedback Novelty ( Jan taking different routes for his running was a good example, something we are aware but doesn’t necessarily put into practice?!) Challenge (indeed, being out of the comfort zone, at times is key to #DisruptingYourself positively Subconscious (being aware of the power of the subconscious?!) Journaling ( a good idea to capture #FLOW moments, then and there) – It is a good idea to carry a physical notebook and pen/if not a digital notepad always, to capture not only ideas, inspiration, but also ‘FLOW moments’! We lose energy while in FLOW. Hence the need to have a good recovery mechanism!   (This took me by surprise. In #FLOW I thought we don’t lose energy, with little effort!) ‘U’-GROW is Jan’s coaching model (‘U’ being uniqueness . We all are indeed unique, whether kids or clients) Our coaching model is GROW + ‘L’ –  Light being self-actualization! REGA_L, that is! His suggestion to think of as soon as you get up was a very important reminder, that I would put into practice with immediate effect 3 things looking for in the day 3 things you are grateful for  ReflectiveJournaling2Regal (RJR)  is an important part of everything we do – 1-1/group coaching or coach training/mentoring or consulting. A lot of great takeaways… A lot to reflect upon…. and journaling 🙂 PS: Now we know why German soccer team is better than their British counterparts :))

  • Coaches Beware!

    Beyond Coaching Psychobabble: Let the Buyer Beware (Manfred Kets de Vries, INSEAD Distinguished Clinical Professor of Leadership Development & Organisational Change)   ‘ The advertising pitches of many coaches raise false expectations and seem designed to fool the gullible ‘, says the author. Interesting perspective, I may add!   Coaches Beware?!  I am tempted to add. This post by the Prof is a timely reminder and a good opportunity for us (coaches) to step back and look at ourselves? Hope our pitch is not intimidating, not making any false claim. Can’t help with some testimonials which are too good to be true. For that is the power of Coaching, pure and classical one, of course. Coaching borrows from psychology, esp positive psychology. And also from other fields. We may not be experts in psychology, and that is our strength? As coaches, many of us depend on two things – the client’s goal (‘Olympian heights’ or not) and clients journey/agenda. How ‘ready‘ the client is. A client who is ready and committed to the process will manifest magic. For the journey is not linear. Agree with the points made on the tags. All these have no relevance when the first coaching conversation happens. Then it is obvious to the client. As we say in Hindi,  ‘doodh ka doodh, paani ka paani’ ! It is also the responsibility of the client to take time and invest in the effort to identify the right coach. All need coaching and  almost  all are coachable. But identifying the right coach is the key to getting the best results for the client. Just as we decide on a doctor or a teacher? The Coaching process assumes the client is complete, has all the answers. Hence, non-prescriptive, co-creating and partnering approach to the engagement. And not prescriptive. While the reader may be familiar with acronyms such as SMART goals, CLEAR stands for Challenging, Legal, Environmentally Sound, Appropriate, Recorded PURE stands for Positively Stated, Understood, Relevant, Ethical. Are these not more relevant today in our organizations? Corporate, Government, not-for-profit? Of course, Sir John Whitmore links all these to Life Goal. Ultimately that is what matters, Life Purpose. A coach is one of the most trusted people in the client’s life, but not in an  advisory  role. An advisory means ‘ having or consisting in the power to make recommendations but not to take action enforcing them .’ And that is not coaching. Trusted because of the space we create, based on trust, agreement, confidentiality that is built into the coaching process. A lot of clients have said ‘no one listens to them as we do’. I personally maintain the ‘hero’ of the intervention is the coaching process. It is not the coach or his/her tags/labels. The mastery is a life-long journey for the coach. Personally, I am blessed to witness the transformational shift in the client, in a way that works for the client, both in terms of the journey and the destination.   • How to be mindful? 5 tips to begin your mindfulness journey

    Mindfulness- Is it going to change your life radically? Probably not. But, will it help you transform yourself with every small step to greatness? Absolutely. In the previous article on mindfulness ( Mindful leadership: making work life better ), we noticed how inculcating mindfulness as an inherent trait benefits corporate leaders for a better and more rewarding life both professionally and personally. Now, let’s dive deeper into how to be more mindful and hence more remarkable as a result. “Remain calm, serene, always in command of yourself. You will then find out how easy it is to get along”, said Paramahansa Yogananda. His book, ‘ The Autobiography Of A Yogi’,  deeply influenced leaders and artists like Mahatma Gandhi, Elvis Presley, Steve Jobs, George Harrison and many more to embark on a quest of inner transformation & self-actualization through mindfulness. It doesn’t require a special mat or fancy clothes to practice it. Also, you don’t need to go to an ‘ aashram ’ or spiritual place to learn it. (Though of course the collective positive energy and consciousness at ‘aashram’  can elevate the individual consciousness, but more on that in another blog.) Mindfulness requires only ‘You’. Being mindful is realising that you are here and now . It’s all about experiencing more of ‘what is’, which in turn, helps you create a positive impact on your life and make excellence a habit. Here are some great tips to get you started: Start with small: The journey of a thousand miles begins with one step, said the ancient philosopher Lao Tzu.Begin with a minute of being mindful of your surroundings few times a day. Remember, your brain responds better to tiny bursts of mindfulness as it allows you to explore it at your own pace. This releases stress and keeps you motivated all the time. First things first: Arianna Huffington, President of Huffington Post describes early morning mindfulness practice as her “joy trigger”. As you are like a clean slate when you wake up, practicing mindfulness in the morning will set a relaxed and positive tone for the rest of the day. Take a few deep breaths and see how you feel in the bright morning while you get ready for work. Notice something new every day: Try to find something new in the most trivial of things. Observe yourself when you’re brushing your teeth, walking in the garden, eating a breakfast or a meal, etc. Focus your attention on the sight, smell, sound, taste and feel of these activities with intense joy and with an element of discovery. Learn meditation: Jeff Weiner, CEO of the world’s largest professional network Linkedin, attributes his leadership excellence at the workplace to his daily practice of meditation. Our minds are wired to wander around a million things. By meditating, you will learn to lovingly and gently bring it back when your mind has wandered away. Meditation facilitates the emergence of mindfulness effortlessly. So, learn meditation through leadership coaching to achieve better work-life balance. Be patient on yourself: Don’t give up because as they say- It’s hard in the beginning, messy in the middle, but beautiful at the end. It took a lot of time and efforts to reach the place you are in life, right now. It takes time and patience to learn mindfulness and to use it to make your life better. Remember, it’s a journey where the destination doesn’t matter. You don’t have to get anywhere, you just have to learn “to be”. A recent book by Daniel Goleman  and Richard Davidson  named Altered Traits: Science Reveals How Meditation Changes Your Mind, Brain, and Body  outlines the benefits of mindfulness and meditation in a compelling way grounded in new research findings.   • HBR: The Very Real Dangers of Executive Coaching

    Executive Coaching has been glorified to amplify performance, enhance business outcomes and reshape the thinking of executives for excellence. While all this is true, an HBR study revealed that Executive Coaching can have serious pitfalls as well. To quote the study, executive coaches can actually turn a bad situation into worse because of their inherent biases, providing straitjacketed solutions & by ignoring deeper psychological issues!  The link to the entire HBR article is at the end of this piece. His reflections come from a deeper experience of coaching high-performing executives across industries (from India and Overseas) Subash CV’s 2 cents… Over the past 15 years, it has become more and more popular to hire coaches for promising executives: Not so much in this part of the world, APAC, including matured markets like Singapore, Malaysia,  or big markets like India, China and the Middle East. The opportunity for executives, leaders in these markets is to move up the learning curve, quickly and not repeating mistakes made by other markets. It is for promising executives, to help them move from ‘the current state to a more resourceful state’ Executive coaches who lack rigorous psychological training.. this may be a good news. I agree the coach needs a good understanding of psychology. Too much would actually convert into a bias. Moreover, problems (if any) that demand a rigorous psychological training is outside the purview of pure, classical coaching. They should be referred for counseling or therapy. Davis taught him techniques for “managing the little people”—in the most Machiavellian sense: come on, this is not coaching. A coach does not teach! Little people? Coaching assumes every client is complete, hence no need for help/advice. Where is the question of Machiavellian lessons for a client from the coach? Psychology would have helped. High probability a real Executive coach would have used emotional intelligence/emotional quotient, in a partnering way, to co-create the future the client wanted.  Bernstein’s immediate boss left the business, and he was tapped to fill the position : How come when he was clearly not ready?! ‘TINA’ factor? Then it is a larger problem, though very common. Many executive coaches, especially those who draw their inspiration from sports, sell themselves as purveyors of simple answers and quick results : This is being too sweeping and totally off the mark. Coaching draws from sports, but only partly. It borrows also from psychology, management, leadership, philosophy, et al. The Lure of Easy Answers…  I did not go beyond this, as it is going totally off the mark with coaching, pure & classical, the ICF way… what I am familiar with. So, what does an executive coach do? A coaching mindset – humility, training, helpfulness, selfless, life-long learner, ethics. Executive Coaching Certification, Training, ICF/EMCC credential, experience, continued mentoring (supervision). Selection of the coach by the client, coachee and/or the sponsor organization. Identify clear goals – SMART, PURE, CLEAR (all abbreviations) SMART: Specific, Measurable, Agreed, Realistic and Time phased PURE: Positively stated, Understood, Relevant and Ethical CLEAR: Challenging, Legal, Environmentally sound, Appropriate and Recorded Executive Coaching is about setting right goals, communicating effectively, and actions taken by coachee, between sessions. Her  metaphor  is indeed water! Check out:  Be Like Water, my friend: Bruce Lee (#Metaphor) “…the romance of ‘almost winning a medal’ is giving way to a determination of ‘getting gold’. …Soon, with the right training, pooling of talent and will to win, we will be surprised if Indian athletes don’t win” — Hima belongs to the big stage. She reminded me of Virat Kohli, when she acknowledged the crowd’s cheering, almost encouraging them to cheer more. She is a performer on the big stage, in Virat’s mold. “I’ve always been bindaas”, says she. Tears rolling down during ‘Jana Gana Mana…’ stuck a chord with many back home. “An unsatisfied coach is surely a good sign for future…” Whether the sports trainers (they are not coaches) or real coaches (leadership, executive, business or life coaches), aren’t they all unsatisfied to some extent? For the coach knows the potential of the client. Also is trained to assume the completeness of the client. Still often far away from what they can be? “I just know how to run and that is what I do,” says Hima. Keep Running!

    Had recently listened to a wonderful podcast on  2018 Best Countries  on  @WhartonBizRadio podcast by  @Danloney21 . There were a few surprises. Listened to another brilliant podcast on # Happiness,  with the author  ‘Blue Zones of Happiness’ . (Bullet points are my random thoughts, rest of it is from the podcast) After Blue Ocean Strategy & it’s updated version recently, it is good we have something on ‘Blue’ zones of happiness. It is still sad we have a few zones of happiness across the globe! The entire planet is not a blue zone. The sky is blue, the ocean is blue, Hindu God Vishnu, who sustains the creation, is blue. But sapiens have made great effort to make most of the Earth red. I sometimes think that God in creating man somewhat overestimated his ability — Oscar Wilde Any economic development is not worth it if people are not  happy . We have a good example in our neighborhood — Bhutan. To visit Bhutan is on my bucket list! What Can We Learn from the World’s Happiest People? In the happiest countries, enlightened leaders took the focus away from economic development alone. That created an upward spiral in well-being. What we need is enlightened leaders, in all areas, at all levels. Are we really creating and nurturing such leaders, who will take the myopic, transactional economic parameters as measures of success or transformational, visionary leaders who will take a long term view of real development, beyond GDP, to happiness? Is it not time for us to demand for such leaders at corporate and not-for-profit entities, and not just in the government. For that to happen we have to ensure health and education of the child and the mother. Yes, the mother, for the seeds of values & ethics are sown at a tender age. The learning that happens on a mother can not be received anywhere else. Also, our education system, which has not kept pace with changing times. As part of the happiness project, they set out to check out on ‘the world’s happiest places’… Can we really measure happiness? Looks like it is easy to measure  life – satisfaction , daily  emotions , and  purpose,  scientifically. 151 countries (95% human population) were covered under the study. “Happiness does not happen on its own. A clear genesis to it ”1. Visionary leaders — leadership  is at the core .2. Focus on not mere economic development, which is relevant to poor countries, and not developed countries. Kids’ education, mothers’ education, healthcare ( not  the American model of caring for the sick) focusing on great public health that ‘catches diseases’ before it becomes big, a sense of equality (through policies, taxation, what people honour) Happiness @ workplace — set up the environment to be more happy. Gallop’s survey covering 2 million workers in America: what matters to the workers is not the pay, not the boss… but, do you have a best friend at work? On a bad day at work have someone to have a meaningful conversation. A good friend can surely help. It would still be better if the colleague-friend is trained as a coach, to provide a coaching conversation, which is often most meaningful. Internal coach Vs external coach is also a relevant topic to consider (Disclosure: my thought on an internal-coach is an oxymoron!) Power 9  seems to be an interesting summary of the book ( I am yet to read the book).If we were to change a behavior, we may fail. For example, our efforts to lose weight, exercise… one of the most common example we quote in coaching and coach-training. A coach can help overcome the mental constraints to achieve the identified goal, in an empowering way, co-creating with the client.‘Our minds are indeed hardwired for novelty. We get bored quickly, and we lose discipline’: Can’t agree more. Did not know that it was a universal problem. ? It is easier to lose discipline,  and  practice positivity : I agree with the author. It is about remembering to do, day after day, till the goal is achieved. The Coaching process and ICF coaching competencies, 9, 10, 11 on the  action , take care of it. I love these competencies, next only to coaching presence. 6 domains you can influence to be more likely to be happy — a blueprint, the ecosystem What makes us happy? Statistically speaking…Food, healthcare, meaningful work, married to the right person are the foundation. What is more important is where we live!  And author reminds us, ‘if you are not happy, just shift to another place’! ICF Bengaluru Charter Chapter hosted the partners of Regal Unlimited for a webinar on Healing. We are all in this together, in this moment of crisis. Learning is one of our fundamental needs. Why delay the learning? A lot of coaching always happened online. Our inhouse/foundation coach training programs (RCC) also has been conducted online/live. As for ICF programs, the follow-up sessions in between classroom sessions always were online/live. But now we are looking at how we can shift gears, in line with the expectations of our customers, leaders, professionals and aspiring coaches. – We had to postpone a weekend session each at Chennai and Bengaluru. We are maintaining the learning momentum by covering the lessons and coaching, online. – We had planned a new batch at Bengaluru in April.
